How small businesses can turn the ‘learning debt’ into a growth advantage

According to a new report from TalentLMS, four in 10 employees say their job has changed faster than their company can train them for it.

Researchers call the resulting shortfall “learning debt,” and for small businesses running lean teams, it’s already showing up in the quality of daily work.

The report found that 54% of employees say they’ve made mistakes at work that proper training could have prevented. That rate jumps sharply among employees who are behind on learning, who are nearly six times more likely to make preventable mistakes than those who are caught up. 65% of employees say work quality suffers as a result, while roughly half point to lost productivity and weaker overall performance.

For small business owners with fewer resources to absorb errors, the report points to a hidden culprit. 62% of employees rely on workarounds when they lack the skills a task requires, a habit that masks gaps rather than closing them.

When employees hit tasks they weren’t trained for, turning to AI is now their most common response, ahead of asking for formal training:

Conversely, the report discovered that silence compounds the problem, with 47% saying they’ve stayed quiet about not knowing how to do something at work, most often because they didn’t want to appear incompetent.

Nevertheless, the report recommends that small businesses build learning directly into daily workflows, check in on skills regularly rather than annually, and reward employees for asking questions rather than only rewarding confidence.
